Abstract
Along with business climate changing in the state-owned companies, the Government requires the company's stakeholder of state-owned companies to be able to manage more effectively and efficiently. To answer that challenge, human resource management department in the state-owned companies held an improvement as an effort especially in Perum Damri as stateowned company whose provide land transportation in Indonesia. Research focused on Perum Damri Kantor Cabang Surabaya as the object of research based on phenomenon captured by the researchers that company begin to improve its performance after reshuffle its managerial lines. It proved by the increasing of company revenue from incur losses into a branch with profit. Research focuses on the causal relationship between downward communication satisfaction received by employee that affected by top or middle manager communication style in influencing the employee job performance by using intrinsic motivation as intervening variable. To measure the downward communication satisfaction variable, research used Down and Hazen Questionnaire (1977), while the intrinsic motivation used the analytic theory of Herzberg's two-factor motivation (in Usmara, 2006: 36) and employee performance variable based on work performance’s measurement variable by Sopiah (2008: 182) using self assessment method. The research have used 96 samples by their returned questionnaires. The result showed that intrinsic motivation mediates the causal relationship between downward communication satisfaction with the level of employee performance Damri Corporation Surabaya Branch as much as 32% compared to direct relationship between both variables without intrinsic motivation as intervening variable that only reach by 19%. While through linear regression analysis downward communication satisfaction and intrinsic motivation together affect the performance level of 52%. In the analysis of demographic factors, the research found that only education level of employees and job positions that significantly affects the downward communication satisfaction and only employee education level affect the difference of employee performance compared with other factors in the environment research object.
